"Job Crafting and Its Relation to Innovative Work Behavior among Nurses at Zagazig University Hospitals”

Abstract:
Background In facing changes in the health care system, health care organizations need professional nurses who can craft their jobs, are proactive and receptive to new ideas, and are motivated to perform well in their work. To nurture innovative behaviors, hospitals focus on innovative behavior to achieve the mission of the organization. Nurses with a favorable attitude toward new ideas can help to improve the current health-care system's capability. Job crafting can lead to greater job engagement, creativity, and performance. Due to the rapid changes in healthcare and the challenges and opportunities faced by skilled nurses, innovative behaviour is also vital for the evolution of nursing practice and organisational progress Aim: To investigate the relation between job crafting, and innovative work behavior among nurses at Zagazig University Hospitals. The objectives were to identify the level of nurses' job crafting, and innovative work behavior, and investigate the relation between variables. Research design: A descriptive correlational research design. Settings: The study was conducted in all Zagazig University Hospitals, Sharqiah, Egypt. Subjects: Two types of samples were utilized: 1)A stratified random sample of 375staff nurses and 2) A convenient sample of 100 head nurses who assess the level nurses' innovative work behavior Study tools: Data were collected by using Job crafting scale, innovative work behavior scale and opinionnaire for two tools mentioned earlier Results: Indicated that 88.3 % of studied nurses had a moderate job crafting level. Additionally, 71.8 % of studied nurses had a moderate level of innovative work behavior. about 15.7% of them had high level, while 12.5% of staff nurses had low level, with mean± SD, 45.9±8.8 and range from 29 score to 65. there were significant and direct association between job crafting and Innovation work behavior of nurses, at P-value= 0.004 Conclusion and Recommendations Conclusion: there was significant and direct association between job crafting and innovation work behavior among nurses. It can be concluded that the majority of the studied nurses had a moderate level of job crafting. As well, most of nurses had a moderate level of innovative work behavior. Furthermore, there was nurses' job crafting level was not significant predictor of innovation work behavior among nurses Recommendations: Nurse Manager should develop strategies to enhance nurses' level of job crafting, and innovative work behavior. Also, staff nurses should Learn how to prioritize work, work proactively, and how to make a difference at work for problem recognition and improve innovative behavior.
